Retaining Spanish Teachers in Massachusetts through Support, Leadership, and Development

Abstract

The qualitative investigation into the retention of Spanish language teachers in Massachusetts reveals a persistent challenge that undermines the continuity and quality of world language programs across the state. While issues such as low pay and certification barriers remain, this focus group study highlights the critical role of sustained professional development, structured mentorship, and teacher involvement in improving retention outcomes. Many Spanish teachers, particularly those in under-resourced or rural districts, report limited access to ongoing, content-specific training that supports effective language instruction and culturally responsive practices. Early-career educators often enter the classroom without formal mentorship, increasing the risk of burnout and early attrition. Additionally, a lack of opportunities for teacher leadership and involvement in curriculum and policy decisions contributes to feelings of isolation and disengagement. Despite growing awareness of these challenges, many districts continue to underinvest in the very support systems that promote teacher satisfaction and long-term commitment. Addressing this issue requires a strategic shift toward comprehensive retention efforts that go beyond recruitment, prioritizing meaningful professional growth, mentorship programs, and teacher agency. Strengthening these areas is essential not only to retain qualified Spanish teachers but also to ensure that all students have access to high-quality language education in an increasingly interconnected and multilingual world.
